การวิจัยเรื่อง “การพฒั นาทรัพยากรมนุษยท์ ี่ยงั่ ยืนด้วยหลกัธรรมทางพระพุทธศาสนา
ของกรมทหารปื นใหญ่ที่ ๗๒ กองพลทหารปื นใหญ่” คร้ังน้ีมีวตัถุประสงคเ์พื่อศึกษารูปแบบของ
การพัฒนาทรัพยากรมนุษย์และน าเสนอแนวทางการพฒั นาทรัพยากรมนุษยท์ ี่ยงั่ ยืนด้วยหลกัธรรม
ทางพระพุทธศาสนา อันเนื่องมาจากปัญหาต่างๆที่เกิดข้ึนกับก าลังพลของหน่วย ไม่ว่าจะเป็ น
ปัญหาหน้ีสิน การพนัน การดื่มสุราของมึนเมา การปฏิบัติงานที่ไม่มีประสิทธิภาพ ตลอดจน
ปัญหาด้านคุณธรรมและศีลธรรม ท้งัๆที่มีการฝึกอบรม พฒั นาและแกไ้ขอยู่เสมอ จึงเป็นแรงจูงใจ
ให้ท าการศึกษาวิจัยในเรื่องดังกล่าว การด าเนินการวิจัย ใช้วิธีการวิจัยเชิงคุณภาพ โดยการศึกษา
ค้นคว้า และรวบรวม ข้อมูลทุติยภูมิจากเอกสารทางราชการ เอกสารวิจัย และที่เกี่ยวข้อง รวมท้งั
รวบรวมข้อมูลปฐมภูมิจากการส ารวจโดยการสัมภาษณ์ต่อกลุ่มประชากรเป้าหมาย คือก าลังพล
ของกรมทหารปื นใหญ่ที่ ๗๒ กองพลทหารปื นใหญ่ จ านวน ๓๐ นาย น ามาวิเคราะห์ด้วยเหตุ
ด้วยผล หาค าตอบตามค าถามการวิจัยและวตัถุประสงคท์ ี่ไดต้้งัไว้
ผลการวิจัยคร้ังน้ีพบว่ารูปแบบการพฒั นาทรัพยากรมนุษยไม่ว่าจะเป็ นรูปแบบการ ์
พัฒนาทรัพยากรมนุษย์ในแนวตะวันตกหรือรูปแบบการพัฒนาทรัพยากรมนุษย์ด้วยหลักธรรมทาง
พุทธศาสนา ท้งัสองรูปแบบมีท้งัขอ้ ดีและขอ้ เสียที่แตกต่างกัน เช่นรูปแบบการพัฒนาทรัพยากร
มนุษย์ในแนวตะวันตก จะมุ่งเน้นในเรื่องการพัฒนาบุคลิกภาพ การสร้างสติปัญญา เพื่อสนองตอบความต้องการพ้ืนฐานของชีวิต ในการประสบความส าเร็จในงาน หรือเพื่อพัฒนาศักยภาพการ
ท างานให้องค์กรประสบความส าเร็จ แต่มีจุดอ่อนคือต้องปรับเปลี่ยนแนวคิด ทฤษฎีอยู่ตลอดเวลา
เพื่อตอบสนองความต้องการของมนุษยท์ ี่ไม่มีวนั สิ้นสุด ส่วนรูปแบบการพัฒนาทรัพยากรมนุษย์
ด้วยหลักธรรมทางพุทธศาสนา จะเน้นการพัฒนาในทุกมิติพฒั นาคนให้เป็นมนุษย์คือมีจิตใจสูงข้ึน
ทา ให้เกิดความยงั่ ยืน แต่ก็มีจุดอ่อนคือให้ผลช้า เป็ นนามธรรม ทา ให้คนทวั่ ไปไม่เขา้ใจหรือเขา้ใจ
ยาก ก็เลยมองว่าเป็ นการพัฒนาที่ไม่ได้ผลที่เป็ นจริง แต่อย่างไรก็ตามการพัฒนาทรัพยากรมนุษย์
ด้วยหลักธรรมทางพุทธศาสนาน้นัจะเป็นการพัฒนาที่จะท าให้เกิดความยงั่ ยืนในระยะยาว
ข้อเสนอแนะจากการวิจัยก็คือ ในการพฒั นาทรัพยากรมนุษยท์ ี่ยงั่ ยืน ควรตอ้งพฒั นา
ท้งัในดา้นจิตใจและด้านขีดความสามารถไปพร้อมๆกัน และท าให้เกิดความสมดุล ไม่เน้นไปทาง
หนึ่งทางใดมากเกินไปและต้องกระท าอย่างต่อเนื่อง สม ่าเสมอ ในส่วนของการพฒั นาจิตน้นั ก็คือ
การพัฒนาด้วยหลักธรรมทางพระพุทธศาสนา ซ่ึงจะมีความเชื่อ และความศรัทธาเป็นพ้ืนฐาน
ดงัน้นัควรต้องสร้างความเชื่อ และความศรัทธาดังกล่าว ให้เกิดข้ึนก่อน การพัฒนาจิตจึงจะได้ผล

Research in this study on the Sustainable Human Development With Buddhist
Principles of the 72nd Artillery Regiment , Artillery Division with the aim to study the patterns of
human development and the sustainable development of human resources principles of Buddhism
because of the problems that arise with the soldiers of the unit such as debt, gambling, drinking
alcohol and operational inefficiencies as well as moral and ethical issues in spite of the training
development and change regularly as an incentive for research in such matters. Research cuing
qualitative research to study and collection of secondary data from official documents, research
papers, and involved the collection of primary data from the survey by interviewing a group of the
target population is the military’s Artillery Regiment of the 72nd Infantry Division “Artillery, 30
persons were analyzed with the results answer the research questions and objectives set forth.
The results of this study found that the human resource development as a human
resource development in Western culture or the human resource development with the principles
of Buddhism. Both formats have different advantages and disadvantages, for example a human resource development in Western culture to focus on personality development, the creation of
intelligence to meet the basic needs of the range switch on the success of the work or to develop a
successful organization but there are weaknesses that need to modify the theory at all times to
meet human needs never ends. The pattern of human development with the principles of
Buddhism will focus on developments in all dimensions and a man who is more noble cause of
sustainability but there are weaknesses that result in slow, abstract, making people do not
understand or difficult to understand was that the development does not result in real, however
human resource development with the principles of Buddhism would be developed to make it
sustainable in the long run.
Recommendations from the research is to develop human resources development should
be developed in both the mind and the ability to simultaneously and cause a balance did not focus
on any way excessive and must be done continuously. In terms of mental development is the
development of the principles of Buddhism which is faith and faith-based, so it should be a belief
and faith that make up the mind to work.
